Sample interview questions
I would begin by aligning leadership on the talent strategy, business stage, affordability constraints, and desired market position. I would then define consistent principles for base pay, equity, incentives, location approach, and internal equity, supported by clear decision rights and country-specific implementation guidance. The framework would be simple enough to operate quickly while allowing documented exceptions for genuinely different markets or talent profiles.
I would start with the role families and decisions that most need consistency, then establish a limited set of levels defined by scope, impact, complexity, autonomy, and leadership expectations. I would validate the framework with functional leaders using real roles and compensation data, publish practical guidance, and embed it into hiring, promotion, and compensation processes. Regular calibration would keep the structure useful as the organization evolves.
I would assess the existing equity pool, grant history, dilution model, market benchmarks, and retention risks by role and level. From there, I would establish a transparent grant philosophy covering new-hire grants, promotion grants, refresh cycles, and exceptional cases, in partnership with Finance and Legal. I would also create governance and communication materials so employees understand ownership while leaders can make consistent decisions.
I would monitor offer acceptance, regretted attrition, pay-position-to-market, pay-equity indicators, promotion outcomes, equity utilization, benefit participation, and compensation-cycle exception rates. I would segment results by role family, level, geography, and relevant demographic groups where legally appropriate. These indicators would be paired with qualitative feedback from managers and employees to identify where policy or communication needs improvement.
I would present the relevant market data, internal comparators, retention considerations, budget implications, and risks in a concise decision framework. Rather than simply rejecting the request, I would explain available options and their trade-offs, including when an exception is justified and how it should be governed. This approach protects consistency while helping leaders make informed, commercially grounded decisions.

About ElevenLabs
ElevenLabs is an AI research and product company transforming how we interact with technology.
We launched in January 2023 with the first human-like AI voice model. Today, we serve millions of users and thousands of businesses – from fast-growing startups to large enterprises like Deutsche Telekom and Meta. Our investors are some of the world’s most prominent, including Andreessen Horowitz, ICONIQ Growth and Sequoia. We’ve raised $781M in funding and our last valuation was $22B – multiples of 11, always.
We have expanded from voice into three main platforms:
ElevenAgents enables businesses to deliver seamless and intelligent customer experiences, with the integrations, testing, monitoring, and reliability necessary to deploy voice and chat agents at scale.
ElevenCreative empowers creators and marketers to generate and edit speech, music, image, and video across 70+ languages.
ElevenAPI gives developers access to our leading AI audio foundational models.
Everything we do is the result of the creativity and commitment of our team – builders doing the best work of their lives. We are researchers, engineers, and operators. IOI medalists and ex-founders. If you want to work hard and create lasting positive impact, we want to hear from you.
How we work
High-velocity: Rapid experimentation, lean autonomous teams, and minimal bureaucracy.
Impact not job titles: We don’t have job titles. Instead, it’s about the impact you have. No task is above or beneath you.
AI first: We use AI to move faster with higher-quality results. We do this across the whole company—from engineering to growth to operations.
Excellence everywhere: Everything we do should match the quality of our AI models.
Global team: We prioritize your talent, not your location.
What we offer
Innovative culture: You’ll be part of a generational opportunity to define the trajectory of AI, surrounded by a team pushing the boundaries of what’s possible.
Growth paths: Joining ElevenLabs means joining a dynamic team with countless opportunities to drive impact – beyond your immediate role and responsibilities.
Learning & development: ElevenLabs proactively supports professional development through an annual discretionary stipend.
Social travel: We also provide an annual discretionary stipend to meet up with colleagues each year, however you choose.
Annual company offsite: Each year, we bring the entire team together in a new location – past offsites have included Croatia and Italy.
Co-working: If you’re not located near one of our main hubs, we offer a monthly co-working stipend.
The Role
ElevenLabs is scaling globally at extraordinary speed, growing from 400 to 1,000+ by the end of 2026. We operate across 46+ countries, with a highly distributed workforce spanning researchers, engineers, GTM teams, operators, creatives, and frontier AI specialists. Compensation and total rewards are core to how we attract and retain the best builders in the world.
This environment is inherently complex. Different regulatory frameworks. Different talent markets. Different role archetypes. High volatility in frontier AI compensation benchmarks. That complexity is not a constraint, it’s the challenge.
We are looking for someone to own and evolve our global compensation and total rewards strategy, designing systems that are competitive in frontier AI markets, internally consistent, globally scalable, and built for long-term sustainability.
You will operate as the single point of accountability for compensation architecture across the company, partnering closely with Operations, Legal and Finance.
If you’re energized by solving hard global compensation problems, building clarity across diverse markets, and designing systems that scale globally without slowing the company down, this role is for you.

Balance market competitiveness with internal equity and financial discipline.
Serve as a trusted advisor on complex, high-impact compensation decisions.
Job Architecture & Leveling
Design systems that introduce rigor without slowing the company down.
Evolve our structure intentionally to match our scale: mature enough to support 46+ countries and a diverse set of roles, but not over-engineered or bureaucratic.
Drive clarity and consistency in job architecture, leveling frameworks, and compensation bands globally.
Equity & Long-Term Incentives
Design equity programs that reflect a core ElevenLabs belief: employees should be genuine owners in the company and invested in our long-term ambition.
Own our equity philosophy, structure, and grant strategy.
Partner with Finance and Legal on equity design, refresh cycles, and promotion grants.
Compensation Cycles & Governance
Assist annual compensation reviews end-to-end.
Design clear off-cycle governance and decision frameworks.
Build calibration rigor and tooling that scales globally.
Introduce AI-enabled workflows where appropriate to improve speed and consistency.
Act as the final escalation point for leveling and pay consistency decisions.
Benefits & Total Rewards
Own global benefits strategy across a distributed workforce.
Balance standardisation with regional relevance.
Ensure benefits are competitive in frontier talent markets while remaining operationally scalable.
What We’re Looking For
Experience
5+ years in Compensation or Total Rewards, ideally in high-growth technology companies that operate across multiple countries
Ownership of equity programs
Strong track record of building compensation systems that scale
Experience designing and evolving job architectures and leveling systems
Experience operating in fast-scaling, ambiguous environments
Skills & Attributes
First-principles thinker: approach problems without bias
